A Digital Leadership Model for Guiding Artificial Intelligence–Driven Transformation in Organizations: A Qualitative Review Study

This study aimed to develop an integrated model explaining the dimensions, components, and mechanisms of digital leadership in guiding artificial intelligence–driven organizational transformation. This qualitative study used a systematic review and thematic synthesis approach. The research population included empirical articles, qualitative studies, review papers, and conceptual publications addressing digital leadership, digital transformation, AI leadership, organizational AI readiness, and AI governance published between 2015 and 2025. Searches were conducted in Web of Science, Scopus, ScienceDirect, Emerald, IEEE Xplore, SpringerLink, ProQuest, and major Persian academic databases. Of 684 initially identified records, 42 sources were included in the final analysis after duplicate removal and title, abstract, and full-text screening. Data were extracted using a researcher-developed form and analyzed through a multistage thematic analysis process. To assess coding reliability, 20% of the included sources were independently coded by a second researcher, producing a Cohen’s kappa coefficient of 0.84. Analysis of 1,328 meaning units generated 617 initial codes, 284 refined codes, 146 conceptual codes, 31 subthemes, and 9 main themes. The main themes were AI-based strategic orientation, leaders’ cognitive and digital competencies, organizational architecture and data governance, digital culture and learning, human capital empowerment and participation, change and resistance management, innovation and organizational agility, ethical and responsible AI leadership, and transformation evaluation, institutionalization, and scalability. “Intelligent digital leadership” emerged as the central category integrating the strategic, technological, human, and ethical dimensions of AI-driven transformation. Digital leadership in AI-driven transformation is a multidimensional organizational capability that enables sustainable and responsible transformation through three interdependent functions: strategic direction, organizational empowerment, and ethical regulation.
