شناسایی مؤلفهها و شاخصهای شایستگی حرفهای معلمان ابتدایی

هدف پژوهش حاضر شناسایی مؤلفهها و شاخصهای شایستگی حرفهای معلمان ابتدایی و ارائه چارچوبی جامع از ابعاد دانشی، مهارتی، نگرشی، توسعهای، حمایتی و سازمانی این شایستگیها بر اساس دیدگاه خبرگان و معلمان باتجربه بود. این پژوهش با رویکرد کیفی و روش تحلیل مضمون انجام شد. جامعه مشارکتکنندگان شامل خبرگان آموزشی، اعضای هیئت علمی حوزه علوم تربیتی، مدیران و کارشناسان آموزش ابتدایی و معلمان ممتاز شهر تهران بود. نمونهگیری به شیوه هدفمند و گلولهبرفی انجام شد و مصاحبهها تا دستیابی به اشباع نظری ادامه یافت. اشباع نظری پس از 15 مصاحبه حاصل شد و دو مصاحبه تأییدی نیز انجام گرفت؛ در نتیجه، 17 نفر در پژوهش مشارکت داشتند. دادهها از طریق مصاحبههای نیمهساختاریافته گردآوری و با استفاده از روش تحلیل مضمون در مراحل کدگذاری اولیه، تشکیل مضامین فرعی و استخراج مضامین اصلی تحلیل شدند. تحلیل دادهها منجر به شناسایی 240 شاخص پایه، 20 مؤلفه و 6 بعد اصلی شایستگی حرفهای معلمان ابتدایی شد. ابعاد اصلی شامل شایستگیهای دانشی و تخصصی، شایستگیهای مهارتی و عملکردی، شایستگیهای نگرشی و ارزشی، شایستگیهای رشد و توسعه حرفهای، شایستگیهای حمایتی و رفاهمحور و شایستگیهای سازمانی و حرفهای-اجتماعی بودند. یافتهها نشان داد که شایستگی حرفهای معلمان ابتدایی مفهومی چندبعدی است که علاوه بر دانش تخصصی و مهارتهای آموزشی، مؤلفههایی همچون اخلاق حرفهای، یادگیری مستمر، سواد دیجیتال، آموزش فراگیر، حمایت از سلامت و رفاه دانشآموزان، مشارکت با خانواده و جامعه و نقشآفرینی سازمانی را نیز دربرمیگیرد. نتایج پژوهش نشان داد که شایستگی حرفهای معلمان ابتدایی دارای ساختاری جامع، پویا و چندسطحی است و موفقیت حرفهای معلمان مستلزم برخورداری همزمان از دانش، مهارت، نگرش، توانایی توسعه مستمر، حمایت از یادگیرندگان و مشارکت فعال در محیط سازمانی است. چارچوب ارائهشده میتواند مبنایی برای طراحی برنامههای تربیت معلم، توسعه حرفهای، ارزیابی عملکرد و تدوین استانداردهای حرفهای معلمان ابتدایی باشد.
